Depop Achieves 70% Uplift in Underrepresented Candidates & Saves £150K With Creator-Led Recruitment Marketing

Challenge:

Depop struggled to attract Black women and women of color for mid-to-senior tech and other key roles despite investing over £70,000 annually in DEI partnerships, seeing minimal application increases from these underrepresented groups.

Solution:

Create Connect launched a strategic, creator-led recruitment marketing campaign. We partnered with key content creators (e.g., Cyber Danielle for junior tech, Mabel in Tech for seasoned tech, Bami for marketing), supplementing this with 2 employee features on the Black Create Connect podcast, 3 in-person events, 1 online event, and robust community marketing via newsletters and social media.

Impact:

From 2023-2025, Depop achieved a 70% increase in applications from underrepresented candidates, a 50% higher direct application rate from ethnically diverse candidates, and £150,000+ in recruitment fee savings over two years from creator partnerships alone. Depop also significantly strengthened its employer brand, becoming a top choice for diverse talent.

Joint London Spent 82% less on Recruitment Fee’s from 1 campaign

Challenge:

Joint London needed to quickly fill a 3-month paid Account Executive internship with diverse, creative talent on a tight budget.

Solution:

We launched a rapid, creator-led campaign. This involved integrating the internship with three key content creators and incentivizing 16 community members to share the posting, amplifying reach within niche talent pools. We implemented a multi-stage application process, requiring video submissions and work samples, culminating in an in-person assessment day.

Impact:

Within two days, the campaign generated 65 applications (60% qualified), leading to 50% more offers than initially planned due to exceptional candidate quality. Joint London spending 82% less on recruitment fees and offered two interns instead of one, exceeding expectations on a limited budget.

ASOS hire 5 candidates from 1 event saving approx 27k on recruitment fee’s

Challenge:

Despite active diversity and inclusion efforts, ASOS consistently struggled to attract Black and culturally diverse candidates, particularly for key roles.

Solution:

During Black History Month, we hosted a career progression event with two target communities. This culturally relevant event featured music, quizzes, food, and an interactive panel with a senior Black male leader from ASOS. We consistently shared ASOS opportunities online and in person before, during, and after the event, also allowing community members to showcase their own companies.

Impact:

This single event generated over 100 applications and resulted in 5 mid-level hires across tech, creative, and marketing. ASOS saved approximately £27,000 in recruitment fees and gained access to a talent pool of over 300 skilled professionals in tech and creative fields.

300+ Applicants, Zero Budget: We had nothing to EAT BUT ATE WITH UBER EATS

Challenge:

Uber Eats needed to hire for a high volume of sales roles and aimed to diversify its talent pipeline. The project operated under significant constraints: a zero-budget and a commission-only payment model. This structure prevented the use of standard paid advertising, forcing reliance on organic community channels. We identified a key risk that without dedicated resources for candidate communication and support, the process could fail to attract and retain the best talent.

Solution:

We developed and executed a dedicated “Hiring Day” concept. By creating a streamlined application and vetting process, we leveraged a few organic social media posts to generate 300 applications. From this pool, we shortlisted the 20 strongest candidates for the Uber Eats team to review and select from.

Impact & Key Learning:

The initiative successfully generated high interest from a broad range of candidates. However, the project highlighted that a creator-led communication strategy and a dedicated budget for targeted community outreach would have yielded stronger results. This was a crucial learning experience for both our team and Uber Eats, demonstrating the inherent limitations of commission-only projects. As a result, we have refined our engagement policy to ensure adequate resources for future talent acquisition partnerships.

The 50% Shift: Increasing Diverse Representation in a Creative Agency

Challenge:

An initial DEI audit revealed significant systemic issues within the agency’s talent acquisition framework. The talent strategy was undirected, while the hiring pipeline and processes were chaotic and inefficient. This resulted in excessively high hiring costs and a failure to attract, retain, and include ethnically diverse talent, which negatively impacted the overall company culture and innovation.

Solution:

To address these challenges comprehensively, we created “all-in champion” commitments that included.

  • Process Engineering: Designing and implementing a new end-to-end inclusive hiring process, complete with a centralised talent pooling system to nurture potential candidates.
  • Strategic Partnerships: Forging new relationships and creating diverse recruitment agency commitments and processes partners and establishing community partnerships
  • Targeted Outreach: Launching an art-led event during Black History Month and connecting directly with students at creative institutions like Ravensbourne University.
  • Content & Attraction: Creating and capturing new content specifically designed to resonate with and attract underrepresented audiences.
  • Internal Enablement: Developing and delivering training for hiring managers to equip them with the skills and knowledge needed to champion inclusivity.

Impact & Key Learning:

Despite initial delays and internal resistance to change, our persistent and comprehensive approach created a profound transformation. The impact was clear and measurable:

  • Diverse Hiring: We achieved a 50% increase in hires from Black and ethnic minority backgrounds in less than a year, which drastically improved the agency’s culture and diversity of thought.
  • Talent Pipeline: We successfully pipelined over 500 creative professionals across all departments, ensuring a sustainable source of diverse talent for the future.
  • Cultural Shift: The initiative fundamentally changed the agency’s mindset, embedding DEI principles into their operational DNA and demonstrating the direct link between inclusivity and business success.

The key learning was that overcoming internal hurdles requires becoming a dedicated champion for change, providing not just a new process but also the training and tools to ensure its long-term success.
